Organizational

Notes
Given
the
substantial
increase
in the
number
of
employee-owned
companies
between
1974
and
2005
,
it
is
important
to
understand
whether
the
perceptions
,
attitudes
, and
behaviors
of
employees
working
for these
companies
differ
from those of
employees
working
in
traditional
non-employee-owned
companies
. In
traditional
companies
, the
owners
(stockholders
,
partners
,
members
,
etc.)
are not
necessarily
employees
of the
company
. This
is
not the
case
in
employee-owned
organizations
such
as
worker
cooperatives
,
worker
collectives
and
organizations
with an
employee
stock
plan
. In these
types
of
organizations
,
employees
are
given
the
opportunity
to
hold
an
ownership
interest
in the
organization
. From a
psychological
standpoint
, a
key
difference
between
traditional
companies
and
employee-owned
companies
is
the
degree
to
which
employees
are
given
opportunities
to
participate
in
decisions
that
affect
their
job
and the
organization
. This
study
examined
the
relationship
between
participatory
decision
making
(PDM)
and
organizational
citizenship
behavior
(OCB)
among
employees
working
in
employee-owned
companies
.
It
was
predicted
that
employees
who
reported
greater
PDM
would be
more
likely
to
engage
in
OCB
.
Two
mediation
hypotheses
were
tested
.
First
,
it
was
hypothesized
that
psychological
sense
of
community
would
mediate
the
PDM-OCB
relationship
.
Second
,
it
was
hypothesized
that
employee's
perception
of
psychological
ownership
would
mediate
the
PDM-OCB
relationship
.
One
hundred
twenty-eight
workers
(55%
male
,
42%
female)
from
11
different
employee-owned
companies
completed
an
online
survey
. A
positive
relationship
was
found
between
PDM
and
OCB
, as
hypothesized
.
Mediation
effects
were
found
for
psychological
sense
of
community
, but not for
psychological
ownership
.
Differences
between
organization
types
were
found
with
employees
of
worker
cooperatives
reporting
greater
psychological
sense
of
community
than
employees
working
in an
organization
with an
employee
stock
plan
. These
findings
suggest
that
participating
in
decision
making
causes
employees
to
experience
a
psychological
sense
of
community
,
which
leads
to
OCB
.
